Employee performance is an important aspect in service companies because it is directly related to target achievement and service quality. At PT Shield On Service (SOS), the 2025 Key Performance Indicator (KPI) data show that several performance achievements remain below the 100% target, indicating the need to examine the factors influencing them. This study aims to analyze the effects of laissez-faire leadership style, non-physical work environment, and work motivation on employee performance, with job satisfaction as a mediating variable. The study uses a quantitative associative approach with 105 employees as respondents through a saturated sampling technique. Data were collected using a Likert scale questionnaire with five response options and analyzed using PLS-SEM with SmartPLS 4.1. The results show that laissez-faire leadership style has no significant effect on job satisfaction, but it has a positive and significant effect on performance. The non-physical work environment has a positive and significant effect on job satisfaction, but no direct effect on performance. Work motivation has a positive and significant effect on both job satisfaction and performance, while job satisfaction has a positive and significant effect on performance. Job satisfaction only mediates the effect of the non-physical work environment on performance. The novelty of this study lies in the simultaneous examination of these three factors and the comparison of direct and indirect paths through job satisfaction in a service company setting.
